MGMT 8005M: Organizational Perspectives and Implications for Leaders | Week 4

TThe human resource frame of Bolman and Deal’s (2017) model focuses on the relationship of employees to the organization. An anecdote that illustrates relationships of employees to the organization is shared by John Shook (2008) on the Lean Enterprise Institute website. In 1984, he was working with Toyota in Japan on developing materials for training and development. A Japanese manager was troubled about a statement Shook had written on the board: “Our people are our most important resources.” (par. 1). The manager did not understand it and asked: “Who does ‘our’ and ‘resources’ refer to?” The manager stated, “Does it make any sense to say, ‘Our people are our most important asset when we are the people and the company is us?’” (par. 2). Upon reflection, Shook realized that the manager perceived thinking of people as assets to be computed as any other number in an ROI calculation was inherently disrespectful. Instead, the manager believed that people should be considered the strength of an organization.

How leaders think about followers impacts the relationships among employees and, ultimately, shapes the organizational culture. For example, if leaders think of employees purely as replaceable tools that can be interchanged at any given time like a spare part, this may lead to an us-versus-them attitude that divides the organizational culture. A leader who thinks this way, may find that the physical person can be replaced but not always the knowledge that person had of their work and the company. If leaders think of employees as partners who work to achieve the company’s mission, a give-and-take exchange working relationship built on trust can develop. It is also interesting to study the trend of independent contractors, part-time employees, freelancers, and vendors. Studying how these different types of employment models vary in terms of contract and relationships can be helpful to managers to better understand the behavior of employees and their impact on organizational culture.
